بررسی تاثیر مولفه‌های هوش هیجانی بر مولفه‌های تعهد سازمانی کارکنان در پروژه‌های ساخت شرکت‌های رتبه یک ساختمان و ابنیه شهر تهران

چکیده

هدف از پژوهش حاضر بررسی تاثیر معناداری هوش هیجانی بر تعهد سازمانی در پروژه‌های ساخت می‌باشد. تحقیق حاضر از نظر هدف از نوع پژوهش‌های کاربردی و از نظر نحوه جمع‌آوری اطلاعات از نوع پیمایشی می‌باشد. جامعه‌ی آماری پژوهش حاضر کارکنان در شرکت‌های ساختمان و ابنیه رتبه یک تهران در زمینه مشاوره و پیمانکاری هستند. روش نمونه‌گیری به صورت نمونه‌گیری تصادفی بوده است. حجم نمونه با استفاده از فرمول کوکران به تعداد 383 نفر انتخاب شدند و 385 پرسش‌نامه در اختیار کارکنان قرار گرفت، پس از حذف پرسش نامه‌های ناقص 271 پرسش نامه مورد بررسی قرار گرفت. جهت گردآوری داده‌ها از پرسش‌نامه‌های استاندارد با تغییراتی متناسب با محیط پروژه‌ها در ایران استفاده شد. همچنین در تحقیق حاضر، میزان آلفای کرونباخ کل پرسش‌نامه بالای 0/7  محاسبه گردید. جهت تجزیه و تحلیل داده‌ها از نرم افزار Smart PLS شامل آزمون‌های معادلات ساختاری به روش تحلیل مسیر استفاده شده‌است. نتایج پژوهش نشان داد که: هوش هیجانی بر تعهد سازمانی کارکنان پروژه‌های ساخت تاثیر معناداری با ضریب معناداری 43/706 و ضریب مسیر0/855 دارد. همچنین نتایج آزمون نشان داد همه‌ی مولفه‌های هوش هیجانی شامل: خودآگاهی، خود مدیریتی، آگاهی اجتماعی و مدیریت روابط بر تعهد سازمانی و مولفه‌های آن شامل: تعهد مستمر، تعهد عاطفی و تعهد هنجاری تاثیر معناداری داشتند. هوش هیجانی بیشترین اثر را بر تعهد مستمر با ضریب معناداری111/278 و ضریب مسیر 0/939 نشان داد.

This study explores the impact of Emotional Intelligence (EI) on Organizational Commitment (OC) within Tehran’s top-tier construction firms. EI, comprising self-awareness, self-management, social awareness, and relationship management, is a critical driver for fostering OC, which includes affective, continuance, and normative dimensions. Using a survey-based methodology, data from 271 participants were analyzed through structural equation modeling (Smart PLS). The results reveal a significant positive relationship between EI and OC, with a path coefficient of 0.855. Among EI components, self-awareness demonstrated the strongest influence, particularly on affective and normative commitment. The findings emphasize the strategic role of EI in enhancing employee retention, team cohesion, and overall organizational resilience in high-pressure construction environments. This research contributes novel insights into the construction industry's psychological factors and offers practical recommendations for integrating EI into workforce management strategies.
